Intensive training vs spaced learning: what does learning science say?
Learning science is unambiguous on this point: learning the same amount of content in several short sessions spaced over time produces significantly superior long-term retention than an equivalent intensive training course. The spacing effect, documented since Ebbinghaus's work in the 19th century and confirmed by hundreds of studies since, is one of the most robust findings in cognitive psychology applied to learning.
The spacing effect: what research says
The spacing effect was first described by Hermann Ebbinghaus in his work on memorisation, published in 1885. It has been confirmed and refined by several hundred studies since.
The simplest formulation: if you must learn X in 6 hours, a single 6-hour session will produce significantly lower 30-day retention than three 2-hour sessions spread over 3 weeks, with identical content.
Robert Bjork, cognitive psychology researcher at UCLA, has documented what he calls "desirable difficulties": learning conditions that seem more difficult in the short term (shorter sessions, spacing, recall tests) actually produce more durable long-term retention, even though learners perceive them as less effective during training itself.
Why companies prefer intensive formats
Intensive training is preferred for logistical, not pedagogical, reasons. It is easier to schedule (employee absences are concentrated in one period), it is easier to contract with a provider (a two-day session is easier to invoice than a programme of ten 45-minute sessions), and it creates the impression of a visible, time-bounded investment.
These advantages are real but they concern training organisation, not pedagogical effectiveness.
Microlearning: the right answer to the right question
Microlearning, which delivers training in very short modules (3 to 10 minutes), leverages the spacing effect and fits employees' availability constraints. It is effective for factual knowledge, procedures and compliance reminders.
It is less effective for complex skills that require reasoning, debate and practice. For those, longer but still spaced sessions (60–90 minutes) with active retrieval are more appropriate.
Practical implication
Replace one 2-day intensive course with 8 weekly 90-minute sessions including retrieval practice, and measure retention at 30 days. The difference is measurable within one cycle.
